It was understanding the way they were going to use the bike in all different avenues, not just riding it.Another important design change was replacing the 100-pound fiberglass cab with a 40-pound bent tube structure outfitted with removable plastic panels. If the fiberglass cracked or was damaged, the whole cab had to be removed for repair, and the fasteners were not easily accessible. In the new design, not only are the fastening points more accessible, again eliminating one of two people to do the job, the removable plastic panels can be replaced more cost effectively. If something catastrophic happens to the panels, they can be replaced individually. With fiberglass, the whole cab had to be replaced.Other steps i ncluded improving the structure in the mid-drive hub because the steel bracketry did not hold the hub in place well and re-thinking another poor connection between the main cab exoskeleton and the rolling chassis. There were also shorts and other issues with the electrical system that powered the lights so a dedicated waterproof, lockable electrical hub was designed, and nice-to-have upgrades added, such as a USB charging port for passengers and CD player capability. One optional design detail that Strahm calls pretty amazing is a rigid canopy that slides up and down and blocks the sun or rain. The earlier bike had a complex articulating metal structure with a heavy canvas rain flap with 80 snaps required to attach it. Drivers had to decide prior to leaving the shop whether to use it for the day, an unnecessary encumbrance if not needed. The new design has a simple, lightweight canopy that can be installed in two minutes, hung up on a nail to dry quickly, and folded into a small sq uare to be stored under the seat, ready whenever needed. Horseback riding is something that can be enjoyed at all levels, in a wide variety of ways, long into ones golden years. That said, if you start riding later in life- say in your mid-forties- without any real prior training, you are going to have your work cut out for you getting into shape. Horseback riding builds and tones large muscle groups, and is great for cardio but contrary to the popular myth, the horse is elend doing all the work- you are. If you come into the sport already in good shape from playing a variety of sports or are currently physically active, the fact that youre already fit will help you tremendously. However, even if you are fit, riding is a sport that requires the use of muscles that other sports may not require. But, dont give up- a trainer will teach how you to ride the correct way, reducing the risk of injury to muscles and joints. The Hard Reality of Falling Off a Horse Another important consideration is that you will fall off the horse- thats a given. Whether you ride in lessons with a trainer, or on your own for an extended period of time on a regular basis, you will eventually fall or fly off the horse. It doesnt matter if you are on the safest horse, in the most controlled environment, and have been riding for years, at some point youll be thrown to the ground. Horses are finicky and easily spooked and the truth is, they just dont want you on their back. And, when you are 45 years of age you dont bounce back like you did when you were ten years old. As we age, our reflexes slow down and we are not as supple. However, you can reduce the risk of serious riding injuries (to you and your horse) by working with an experienced trainer and always wearing a safety helmet. Horses Are Not Exercise Machines Horses are animals, not machines. You cant pop in a quarter and expect that every time you ride them theyll do exactly what you want them to. This is a hard concept for a lot of people to comprehend. Although a skilled trainer can influence a horse to do what they want better than an amateur who rides only occasionally, even trainers sometimes fall or are bucked off their horses. Horses Have Different Personalities Any horse, just like you and me, will have good days and bad days. Horses, just like people, can get stiff and sore. They can become tired and frustrated with people learning to ride on them. And, just like people, horses have different personalities. Some horses have very little tolerance for inexperienced riders, while others are more forgiving of their riders mistakes. Ask any trainer a great school horse that is gentle and patient is hard to find. However, a truly good trainer will try to pair you with a horse that is suitable for your skill level. How Much Time You Should Devote to Riding The ab ility to practice frequently is a huge factor in how fast you will progredienz in any sport. If you can ride at least several times a week you will advance quickly in your riding skills. If you can only manage one or two lessons a week that is fine, but you might not progress as quickly as you would like. Riding takes a lot of time, patience, and practice. This is where a professional trainer comes in because a good trainer can help you get the most out of each ride- no matter how often you take lessons. Knowing What You Want Will Help You Get There Faster Here are a few things to think about before investing time and money in horseback riding Why do you want to ride?Do you want to show (i.e., compete)?Do you want to casually learn at your own speed without rushing?Do you want to learn to jump, or does learning dressage movements or reining maneuvers excite you more?Is this going to be more of a casual pastime, and if not, how many days and hours a week can you commit to riding? Actual rejection and feelings of rejection occur in a variety of work-related situations. In fact, rejection comes from big and small events and activities. Rejection can hit you unexpectedly or you can anticipate it based on the odds of your winning a sought-after contract. You can experience rejection when you: Did not receive an applied-for promotion,Not selected for a plum assignment,Failed to receive an invitation to a popular coworkerâs party,Were turned down for a date by an attractive colleague,Not assigned to a desirable, highly visible project for which you applied,Had your boss cancel her fourth weekly meeting in a row with you,Lost a sale to a competitor,Received a smaller than anticipated salary increase,Had a significant coworker take credit for a project you contributed to, orWere publicly blamed and criticized for errors in a proposal. 7 Steps to Deal With Rejection at Work You can learn to deal effectively with rejection. You may never control the sad and unhappy feelings that accompany rejection at work, but you can become much more comfortable dealing with rejection. Hereâs how to deal with rejection. Taking rejection personally makes being rejected much more difficult for you emotionally. Itâs much better to step back from the feelings of personal rejection and consider the circumstances as objectively as you can. Here are the seven steps you need to take to deal with rejection at work. Bolster Your Courage Youâre probably feeling pretty low as a result of the rejection. So, you need to work on you, first. Give yourself a pep talk. If your internal voice is expressing negativity, tell the voice that it is wrong. Think about all of the positives that you will experience if you are courageous and seek to learn everything that you can about the causes of and circumstances of your rejection. Recognize that rejection can be fair and impartial. Perhaps the candidate was more qualified than you for the opportunity. Maybe your coworker is already in a long-term relationship. Perhaps your coworker has consistently not been called on the carpet for negative behavior in the past- because other employees were unwilling to practice professional courage.Whatever the reason, you will never understand and deal with rejection if you canât gather the courage to hit it head-on. Manage Your Emotions Sure, you feel bad. But, you wonât receive reasonable feedback from a coworker or boss if you cry through the meeting. If you are angry and you let it seep into the conversation, you will experience the same. Most coworkers donât want to cause you pain. If your coworker or boss feels as if pain and an emotional outburst are the results of their conversation with you, they will give you less feedback. Or, worse, the feedback you receive will be so sanitized that it is rarely actionable or relevant. Worst of all? Your boss or coworkers will feel manipulated by your emotions; this is never a positive factor for your performance improvement, prospects within your company, or opportunities after an initial rejection. Ask for Feedback and Gather Information Maybe you do drive your coworkers or your manager crazy with your negative approach to work. Perhaps you do expend so much energy on picky details that project teams donât want to work with you. Maybe you have bragged about your successes and goals so often that coworkers avoid you and donât support you. Now is the time to figure out why you were rejected. If you are open to receiving feedback and demonstrate this openness to coworkers, you will receive a lot of feedback. If you argue, deny, blame, or attack the person giving you feedback, that well will instantly dry up. Learn From Rejection Process all of the information that you received from your solicitations for feedback. Try to maintain openness to learning from what you are told rather than automatically rejecting the feedback. In the midst of all of the words that people use to inform you of your shortcomings or the better qualifications of another employee, look for kernels of information that you can use. If you automatically reject the information, you wonât learn and you wonât be able to change your performance or behavior. Hearing less than positive feedback about yourself is difficult. You are human and your emotions are involved. People who provide the feedback are human, too. They may gloss over your shortcomings because of their own discomfort. So, you need to listen to what they are not saying, too. Ask specific questions to learn more. Remember, you have the right to reject part or all of the feedback depending on whether you believe it is real and useful. But, do learn from whatever information you receive. Use whatever information you can to be ready when the next opportunity arises. Take Positive Action to Develop or Change Make a plan for yourself, and perhaps involve your manager in the discussion, depending on the quality of the relationship. Identify co-workers who will give you feedback about improvement. Begin making the necessary changes. Depending on what advice you received, you may have a list of action steps to prepare yourself for the next opportunity. For example, with or without company tuition assistance, attend the needed classes if that was the deficiency noted in your rejection. Work with your manager to identify ways in which you can gain the experience needed for the promotion or lateral opportunity. The key is to make and implement your plan. Needed concrete work actions that have little to do with improving your performance can follow a rejection, too. If you discover that your pricing will not beat the competition, work with the appropriate people to change the pricing. Confront the coworker who took credit for your work and tell them that you will not tolerate it in the future. When you work with this coworker again, take care to monitor the behavior and make certain that your boss is aware of the situation. Dont let repeat behavior from others keep you down. Make Sure That the Right People Know That Youre Taking Steps Nobody is closely monitoring your progress and experience. Your coworkers and managers have too much else to do in their own jobs. So, it is important, and in your best interests, that you toot your own horn occasionally. Not obnoxiously, but do let influential coworkers know what you are doing to improve. Mention the coursework you are taking to your boss or to a team leader you admire. Meet with the manager from whom you received the initial rejection to let him or her know your improvement plan. In addition to drawing his or her attention to your efforts, you are signaling that when you ask for advice, you take it. The manager will react positively to your improvement efforts. Seek Some Solace and Sympathy Just make sure that the sympathy you seek is short term. Sympathy cant get in the way of you doing the things you need to do to be prepared when the next opportunity comes your way. No one likes a whiner, so whine just a little, and then move on. Why the best leaders donât always have a plan Why the best leaders donât always have a plan Stanley McChrystal is a retired U.S. Army general who commanded the Joint Special Operations Command (JSOC) in the mid-2000s. He is also senior fellow at Yale Universityâs Jackson Institute for Global Affairs, and the bestselling author of the recently released book, Leaders: Myth and Reality. World-renowned organizational psychologist and Next Big Idea Club curator Adam Grant recently hosted him at Wharton to discuss how we can cultivate more female leaders in the world, and why so many of our beliefs about real leadership are off the mark.This conversation has been edited and condensed. To watch the full version, click here.Adam: In Team of Teams, you wrote that [when you stepped in to command the JSOC,] you stopped thinking like a chess master and became a gardener. Youâre a general whoâs known for being a fierce leader, and youâre saying weâve got to go garden? Seems like a soft metaphor. Whatâs behind it?Stanley: I had thought that leaders were responsible for directing, having an answer to every question, giving orders, driving performance. I was pretty good at that for most of my career, but suddenly in this environment, that wasnât enough. When we got up to 18 raids a month, I was still personally approving every operation, but that was the absolute limit. The wheels were falling off the machine, so we had to change.The first thing is that I had to share information that I didnât share before. The information which had been curated for me, the leader, had to be turned on its head and shared with everyone. Then I had to give the decisions down [to others]- thatâs a little scary, because youâre still responsible.In the summer of 2004, the opportunity to change was no longer optional- it was change or lose, and we had no idea how to change. I wasnât Steve Jobs- I didnât have this vision. All I knew was that the current course of action was failing. So I said, âWeâre going to keep doing more of whatever works, weâre going to stop doing what doesnât work, and you, the organization, will figure it out.â And thatâs essentially what happened.I had grown up on the idea that the leader is a chess master. You move the chess pieces, and if youâre a good strategist, youâre going to win. But the reality is that Iâd become more like a gardener. A gardener doesnât really grow anything- plants do all the growing. But a gardener creates an environment in which plants can grow. So you can change your goal pretty significantly if you become a caretaker of an environment, and allow everybody to operate there.Donât think that I suddenly [started walking around] and rubbing everybodyâs bellies. I leaned on the organization harder. But the point is, Iâm not a limiting factor- Iâm a cheerleader, Iâm an orchestrator, Iâm an enabler.And people own it when you push it down like that. Before, if I said, âOkay somebody go out and do something,â they might do it to the best of their ability. But if you say, âWe need to achieve this- figure out what we need to do, and make the decision to do it. Let me know how it goes,â they own it with a very different mindset. Itâs extraordinary how most of the organization was very comfortable with that. There were some who would struggle with accepting that, but the good ones take it and run like crazy.Adam: Itâs such a fascinating contrast to the standard models of change that say youâre supposed to define a problem, build a core change team, and then immediately roll out a vision. Youâre saying no, actually go in with no vision- just tell people youâre changing [as an organization] and let them figure that out. Do you think that works outside of the military, too?âWe elect, select, follow, promote, support people who are serial failures, and we do it because they fill some emotional need in us.âStanley: I think it does. Both vision and strategy are something you have to be a little careful about. The vision sh ould be general- âWeâre going to win!â- but the strategy needs to be flexible, because things are changing fast in todayâs world, and the strategy wonât survive too long. You shouldnât let the strategy be handcuffs that hold you.Adam: In your new book, you wrote, âLeaders who exhibited all the right traits often fell short, while others who possess none of the characteristics of traditional leadership succeeded.â This is something thatâs bothered me for my whole career- we think about qualities that we know are critical for leadership, and some of those donât seem to be enough. Then we see people who lack those qualities rise, and sometimes even succeed. How would you explain that paradox?Stanley: We think that if we have the right traits, learn the right behaviors, and have the self-discipline, weâre going to be successful. Thatâs just not true. You can follow all the rules and completely fail. Someone who breaks every rule and is offensive to you may bea t you, because leadership isnât what we think it is, and it never has been. Itâs so much more contextual than we want to believe.We tend to think of leadership as influencing people to do things they wouldnât otherwise do, but [in my new book,] we backed away from that definition. We now think that leadership is an emergent property from the interaction between followers, leaders, and other contextual factors. Leadership isnât something that the leader carries in a bag and sprinkles on people. We want to think, âIf Iâve got the traits, Iâm a great leader.â But a leader whoâs got all those traits has almost the same probability of failing as someone who has almost none of them.If a leader is very effective in one company or organization, and the headhunters go find him, pick him up and take him to another, they fail more often than if you just hire some character from inside the company and bring them up. And you say, âWell, what happened? Did old Stan just lose h is stuff, or is Susan just not as motivated as she used to be?â No- the context is different. What worked in another context doesnât work [here].A second myth is that the leader is responsible for everything the organization succeeds or fails at. In writing my memoirs, I found that I had been given credit for a lot of things that the organization had done, and I was happy to accept that. Iâd made decisions and something had happened, and therefore, I must have been the reason, [right?] I had this simple view of what happened, and in reality, all these other players had done things that I never knew about. I assumed that I pulled the right lever, and X happened. In reality, I pulled a lever, all these [other] things happened, and X happened- but it was only slightly related to me pulling the lever. I mattered, but not nearly as much as I thought I did. As we applied that [idea] to these other leaders, it gets proven over and over again.Martin Luther is credited with starting th e Protestant Reformation. The Protestant Reformation is starting, Martin Luther nails 95 theses to the door- in fact, its questionable whether he actually did that- and he becomes part of it. He matters, but heâs not the Protestant Reformation. And you can apply that to almost anybody. This [narrative of the] great man or great woman as the essential player just isnât played out in history.âDonât get disappointed when you find flaws, but at the same time, donât look at someone and pretend there arenât any.âLastly, we have this myth that says we demand results from our leaders, that we only follow people who get a good bottom line, win victories or elections or wars. You start to believe that, and our media supports that, because our media wants to put people on pedestals. Weâre participants, partners.â We have responsibility, we have much greater agency than we want to pretend. We canât just tell a leader to show us what theyâve got, and then decide whether they succeed or fail. We are much more of that than we like to pretend we are. And when leaders fail, we own that, too.Adam: I couldnât believe that the book opened with Robert E. Lee, and then my second surprise was that you grew up admiring the man. Youâve obviously changed your tune on that, but Iâm curious: How do you think about studying a flawed leader, and whether we should actually take any insights away from them?Stanley: Thatâs the only kind of leader you can study, because there arenât any leaders that arenât flawed. Youâve got to look holistically- donât get disappointed when you find flaws, but at the same time, donât look at someone and pretend there arenât any.The good things about Robert E. Lee were very good. He was a studious young guy, he was a great young officer, he was offered command at Union forces in the beginning of the Civil War, but ultimately sided with Confederacy. He performed bravely on the battlefield- some of the most amazing battlefield feats in American history. But at the same time, he betrayed his oath to the United States, and spent the next four years trying to destroy the country that his role model, George Washington, had helped create. And he did it to defend the institution of slavery.I have to come [to see] Robert E. Lee as, in some ways, very admirable, and in some ways an absolute failure. When we look at leaders, we donât have to be forgiving, but we have to understand that [leaders are flawed]. Thatâs what you can expect. [Take] a leader that you abhor, like Abu Musab, the leader of Al Qaeda in Iraq- I abhor so much about him, and I was happy the day we killed him. But the reality is, I admired a lot about the way he lived. He died for his cause. I disagree with what he believed in, but it was genuine. As you approach [learning from leaders], we try to take good or bad away from the moral [judgments] and say, âAre they effective or not?ââThe person youâre going to have to live with longer than anybody else is you.âAdam: You write that the history of leadership is mostly a patriarchal history.Stanley: We wanted to have as many women as we could in the book- we ended up with three. If you go back in history, itâs harder to find women [leaders] simply because the opportunities werenât there. And then you say, âItâs a lot better now.â Well, in the United States, there are more male CEOs named John than there are women CEOs entirely. We have a problem.So you have to do several things. You have to go back and create [leadership] opportunities [for women] from a young age- otherwise theyâre not going to be postured for success. The second thing is you hav e to have female role models at the senior levels, which gets back to chicken or the egg: âHow do you get senior role models unless you fix the problem⦠So how do you fix the problem? Letâs get senior role models!âSome of that has got to be the equivalent of affirmative action. If you wait until it happens naturally, our childrenâs children wonât get there. So thereâs a legislative change, and then thereâs a cultural change. The cultural change takes longer, but itâll stick more when it finally occurs.Adam: How do you show leadership even if you donât have formal authority?Stanley: The best thing you can do is be an exemplar, exactly what you want your leaders to be- mature, thoughtful, etc. Youâll find that there is an effect of subordinates shaming senior leaders into functioning better. The argument that heâs making is that thereâs an inner ring in all kinds of things in life, and the inner ring is what we, almost by human nature, want to be in. To truly become successful at finding that perfect mix, youâll have to set realistic expectations for what an actual career within a constantly changing, imperfect life looks like. Instead of trying to completely separate your workweek from your weekend, the goal should be to integrate your two worlds with the intent to accomplish your professional goals in a way that is most comfortable for you.
